As conversations become more open, employers have a timely opportunity to replace silence with meaningful support.

For years, many women moved through perimenopause and menopause quietly, minimizing symptoms, navigating uncomfortable conversations, and struggling to find expertise. Employers increasingly recognize that menopause symptoms can affect employees’ ability to perform at their best, advance in their careers, and remain in the workforce.

This is an opportunity to think bigger. Rather than treating menopause as an issue that needs a standalone benefit, employers can address it as an essential component of a broader midlife health benefit—one that brings together specialized menopause support, emotional well-being, caregiving resources, and healthcare navigation to help employees stay healthy, engaged, and supported at work.

There is still a gap between awareness and experience

Perimenopause and menopause don’t look the same for everyone. Symptoms may include disrupted sleep, fatigue, mood changes, anxiety, difficulty concentrating, hot flashes and genitourinary symptoms. The World Health Organization notes that menopause can affect physical, emotional, mental, and social well-being.

For many women, these changes occur during demanding career years, while they are leading teams, managing responsibilities, mentoring colleagues, and contributing decades of experience.

The reality is that too many employees feel unsupported. Research reveals a substantial disconnect between the support employers believe they provide and the support women say they experience at work.

An August 2026 study from the Integrated Benefits Institute found that 76.8% of employers surveyed said menopause was treated as a legitimate health topic within their organization. Only 29.3% of women agreed.

Among women experiencing symptoms, 48.6% reported missing work in the previous month, 42.7% reported at least one career consequence, and nearly one in five had seriously considered leaving their job.

These findings shouldn’t frame menopause only as a productivity concern. They point to a health access problem: when employees cannot readily obtain reliable information, appropriate care, flexibility, and practical support, both health and work experience may suffer.

Menopause rarely happens in isolation

In clinical practice, menopause rarely appears as the only issue a woman is managing. An employee experiencing symptoms may also be raising children, caring for aging parents, supporting a spouse with a chronic condition, and/or managing her own healthcare.

According to the 2025 Caregiving in the U.S. research from AARP and the National Alliance for Caregiving, 63 million Americans, nearly one in four adults, provide ongoing care for an adult or a child with a complex medical condition or disability. Nearly one-third of caregivers are simultaneously raising children while caring for an adult.

Research suggests caregiving may also compound the menopause experience. A study published in Mayo Clinic Proceedings involving more than 4,000 women ages 45 to 60 found that menopause symptom burden increased as caregiving hours increased. Among women providing 15 or more hours of care each week, 50.4% reported moderate or worse symptoms in at least one menopause symptom domain, compared with 34.1% among women providing fewer than five hours of care.

For employees, the impact is cumulative. Women in midlife may be managing changing health needs while coordinating care for others, increasing stress, delaying care, and making an already demanding stage of life harder to navigate.

Caregiving should therefore be part of a midlife health strategy, not a separate issue.

Improving access is critical

Awareness matters, but it doesn’t help an employee obtain care. The World Health Organization identifies limited awareness and access to menopause-related information and services as significant challenges. Gaps in clinician training and persistent stigma can make appropriate evaluation and treatment harder to find.

Geography and socioeconomic circumstances can create additional barriers. Recent reporting from HLTH on the global menopause gap highlights challenges facing women in rural and lower-income communities, including limited specialist access, affordability barriers, and gaps in reliable health information.

For a geographically and economically diverse workforce, adding a benefit is not enough. If employees cannot find, understand, afford, or feel comfortable using it, the benefit has limited value.

The practical goal is simple: shorten the time between “Something doesn’t feel right” and “I know where to go for help.”

Technology can help close that gap by making reliable information, benefits, resources, and answers easier to access. But midlife health concerns rarely arrive as a single, uncomplicated question. An employee dealing with poor sleep and difficulty concentrating may also be worried about work performance, managing emotional stress, and coordinating care for a parent. Menopause expertise may be essential, but it may be only one part of the support she needs.

Digital tools can simplify the first steps, while knowledgeable advocates and clinicians can help employees interpret options, prepare for decisions, and connect related needs. That combination matters when physical symptoms, emotional well-being, benefits, and caregiving responsibilities overlap.

IBI research on AI and benefits navigation supports this approach. Only 16% of employees surveyed preferred AI-only assistance, while 78% wanted some level of human involvement.

Employers don’t need to choose between technology and human support, instead offering a model that uses technology to reduce friction while preserving access to trusted expertise when health situations become more complex.

From menopause support to midlife health

The growing focus on menopause in the workplace is important and overdue. The next step is ensuring that greater awareness translates into meaningful support.

That requires looking beyond menopause symptoms alone. For many women, midlife brings changing health needs, career responsibilities, emotional well-being, and caregiving together. Treating each as an isolated issue risks recreating the fragmentation employees already experience in healthcare and benefits.

A more effective approach recognizes how these needs connect. Employees should be able to find appropriate clinicians, navigate coverage, access emotional support, identify caregiving resources, and know where to turn when challenges overlap.

Those questions provide a stronger framework for evaluating workplace support than simply asking whether a menopause benefit is available.

Menopause may be the starting point for the conversation, but the larger opportunity is to build a more connected approach to midlife health.

When employers address access, emotional well-being, caregiving, workplace support, and healthcare navigation together, they create support that reflects how women actually experience this stage of life.

That’s how menopause support moves beyond awareness and becomes a meaningful part of workforce health and well-being strategy.

For actionable steps employers can take to support employees through midlife, this checklist can help evaluate current resources and build a strong strategy that goes beyond any single benefit or condition.

By Dr. Keri Robertson, Menopause Society Certified Practitioner, Medical Director, Health Advocate Menopause affects millions of women during some of the most consequential years of their careers, yet it has too often remained invisible at work.
